After all, it\u2019s just one day a year, right? But the value of birthday recognition is massively overlooked for its strategic potential. Luckily, there\u2019s a whole stack of research out there that helps us to understand things like:&nbsp;<\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li>Why employees are more likely to quit around their birthday<\/li>\n\n\n\n<li>The way birthdays can create a sense of belonging at work<\/li>\n\n\n\n<li>How remembering birthdays can improve brand advocacy<\/li>\n<\/ul>\n\n\n\n<p>Birthdays are emotionally significant touchpoints, which you should take advantage of as an employer. This doesn\u2019t mean you\u2019re going to have to start writing birthday cards\u2026 but it does mean that you ignore birthdays at your peril.<\/p>\n\n\n\n<h2 class=\"wp-block-heading\">Birthdays create reflection, which gives you leverage<\/h2>\n\n\n\n<p>Let\u2019s start by discussing why birthdays are such a significant opportunity for delivering <a href=\"https:\/\/www.workstars.com\/recognition-and-engagement-blog\/2020\/09\/11\/65-employee-recognition-ideas-ultimate-list\/\">employee recognition<\/a>. The main reason is that birthdays give you <em>leverage. <\/em>What do we mean by that? We mean that whatever recognition efforts you put in, the results are amplified.&nbsp;&nbsp;<\/p>\n\n\n\n<p>This is because birthdays bring with them natural moments of reflection. They\u2019re a major milestone where people find themselves naturally reviewing their position &#8211; their achievements, their failures, and their general satisfaction in life.<\/p>\n\n\n\n<p>Which means that anything you do around an employee\u2019s birthday, is going to have a much bigger effect than if you did it on a random Thursday.&nbsp;<\/p>\n\n\n\n<p>So if you want to maximise your recognition efforts, then there is no better time than when a person is actively thinking back on the last 12 months of their life. You want to take that opportunity with both hands, and make sure you bring their best achievements and memories to the forefront.&nbsp;<\/p>\n\n\n\n<p>Doing this will help them feel a bigger sense of accomplishment and satisfaction with their career, during this crucial time of reflection.<\/p>\n\n\n\n<h2 class=\"wp-block-heading\">Attrition is higher in the run-up to birthdays<\/h2>\n\n\n\n<p>Unfortunately, this leverage works in reverse, too. Meaning a failure to recognize achievements around a birthday, leads to a higher-than-usual feeling of discontent. In fact, there\u2019s research out there that proves this!<\/p>\n\n\n\n<p><a href=\"https:\/\/hbr.org\/2016\/09\/why-people-quit-their-jobs\" target=\"_blank\" rel=\"noreferrer noopener\">Harvard Business Review found that job hunting jumps by 12% just before birthdays!<\/a> This period of reflection is particularly intense for midlife milestones, such as turning 40 or 50 &#8211; but it happens to some extent, every single year.<\/p>\n\n\n\n<p>If you knew that something was increasing your turnover by 12% each year, you\u2019d be asking your HR department, your operations managers, your recruitment teams, what the heck was going on! And that\u2019s because 12% is a significant increase in attrition.<\/p>\n\n\n\n<p>Of course, most employers don\u2019t seem to realise this &#8211; and that\u2019s because birthdays are not shared events. Unlike periods of shared reflection, such as Christmas or New Year, <a href=\"https:\/\/www.e-days.com\/news\/new-year-employee-turnover\" target=\"_blank\" rel=\"noreferrer noopener\">which see turnover rates spike by around 15%<\/a>, birthdays go under the radar. They are distributed throughout the year, making it very difficult to pinpoint them as a cause for anything. But they do contribute to turnover!<\/p>\n\n\n\n<p>Look, the take-home point here is that acknowledging employees during periods of reflection can help to enhance their sense of value at an important juncture, and reduce this attrition risk. And for many, that important juncture is their birthday.<\/p>\n\n\n\n<h2 class=\"wp-block-heading\">Enhancing the sense of belonging for better engagement<\/h2>\n\n\n\n<p>The simple act of remembering an employee\u2019s birthday can help them to feel a <a href=\"https:\/\/www.workstars.com\/recognition-and-engagement-blog\/2020\/08\/03\/the-power-of-belonging-dissecting-the-center-for-talent-innovations-latest-research\/\" target=\"_blank\" rel=\"noreferrer noopener\">sense of belonging<\/a>, by connecting an important personal milestone with their <a href=\"https:\/\/www.workstars.com\/recognition-and-engagement-blog\/2023\/12\/21\/10-companies-with-employee-feedback-running-through-their-culture\/\" target=\"_blank\" rel=\"noreferrer noopener\">workplace culture<\/a>.&nbsp;<\/p>\n\n\n\n<p>Research published by Deloitte in 2020 concluded that employees who feel a sense of belonging are more engaged &#8211; and as a result, more productive. They went on to explain that this sense of \u201cbelonging\u201d comes from a combination of the three C\u2019s. These are:<\/p>\n\n\n\n<ol class=\"wp-block-list\">\n<li>They feel <strong>comfortable.<\/strong> Employees feel like they belong when their working environment puts them at ease.<\/li>\n\n\n\n<li>They feel <strong>connected. <\/strong>This means they have a connection to the people around them at work, such as their colleagues.<\/li>\n\n\n\n<li>They feel as if they <strong>contribute. <\/strong>They want to know that the efforts they are making, are making a difference.<\/li>\n<\/ol>\n\n\n\n<p>Recognising employees on their birthday may not necessarily make them feel more comfortable &#8211; especially if they\u2019re shy, and you insist on singing happy birthday to them in front of the team. But it can certainly help you achieve the other two C\u2019s &#8211; it connects them to the people around them, by showing that their personal life matters to you. It also reminds them to celebrate the contributions they\u2019re making to your organization.<\/p>\n\n\n\n<h2 class=\"wp-block-heading\">Building a platform for peer appreciation and kindness<\/h2>\n\n\n\n<p>Birthdays provide an opportunity for peers to express appreciation, strengthening social bonds. We don\u2019t necessarily advocate big, public gestures when recognising an employee\u2019s birthday &#8211; as mentioned before, not everybody wants all eyes on them. And many people hate singing!&nbsp;<\/p>\n\n\n\n<p>But all the same, subtly sharing birthdays with the rest of the team, such as through a group Slack message, opens up the opportunity for colleagues to show kindness and <a href=\"https:\/\/www.workstars.com\/\" target=\"_blank\" rel=\"noreferrer noopener\">peer appreciation<\/a> to one another.<\/p>\n\n\n\n<p>Acts of kindness, including simple acts of recognition, have been shown to reduce stress and improve overall mood. <a href=\"https:\/\/thebekindpeopleproject.org\/blog\/2024\/11\/13\/the-science-of-kindness\/\" target=\"_blank\" rel=\"noreferrer noopener\">The Be Kind People Project<\/a> even writes about how kindness has proven physical benefits, too &#8211; including lowering blood pressure!<\/p>\n\n\n\n<p>So, if you want a happier and healthier workforce, by encouraging more acts of kindness in the workplace, then drawing a little bit of attention to employee birthdays is a great place to start.<\/p>\n\n\n\n<h2 class=\"wp-block-heading\">Company culture: what you do beats what you say<\/h2>\n\n\n\n<p>Let\u2019s talk about culture for a moment. It\u2019s an overused word, and often loses its meaning &#8211; but it really is the holy grail of engagement.<\/p>\n\n\n\n<p>Every company has values printed on posters or listed on a careers page. But what defines a culture isn\u2019t what\u2019s written down &#8211; it\u2019s what gets noticed, remembered, and repeated. It\u2019s the behaviour people expect from each other because it\u2019s been made visible.<\/p>\n\n\n\n<p>Recognising someone\u2019s birthday is a tiny act, but it\u2019s loaded with meaning. It shows that someone took the time to see them &#8211; not just as a title or function, but as a human being with a life outside the job.
